    ## Week 3 Discussion: Integrating Research-Based Support in Discussion

Throughout your program, you will be asked to support your writing with evidence-based research. The Walden Library databases provide access to thousands of primary research articles—that is, articles in which the authors conducted a scientific research study. You may also see these identified as “empirical research.” Such articles provide recent data on human services topics that you can use to apply best practices in the field or strengthen a proposal.

For this Discussion, you revisit your Week 1 Discussion to integrate research on the topic. You then consider your database search process and how the research you found informs your writing and your practice.

    ### To Prepare

    – Review your course announcements for possible information related to this week’s Discussion and Assignment.
    – Return to your Week 1 Discussion your human services aspirations, goals, and interests.
    – Review the Learning Resources on subject research, reading articles, and using evidence.
    – Using the Walden Library, find one peer-reviewed article from the last 5 years that sheds light on your identified interests, future plans, etc.

    ### By Day 4

**Post** a revision of your Week 1 Discussion post that integrates at least one paraphrase with an APA citation from one peer-reviewed article from the last 5 years in the Walden Library. Additionally, address the following prompts:

    – What was your process for searching for scholarly articles? (For example: What keywords did you use, and what database did you access? Did you use the advanced search features such as Boolean operators?) What challenges did you experience, if any?
    – How does this new learning complicate, enrich, or support your original discussion?
    – How does this new information contribute to your ability to be a stronger advanced human services professional practitioner?

Assignment 2, Part B: Going Beyond the Case
Due: Monday, 9 am (eastern), Week 11 (25% of course grade)

    Instructions

As you know, a core principle at JWMI is “learn it today; apply it tomorrow.” This assignment is a
continuation of the work you did in Part A, but the questions challenge you to go beyond simply analyzing
what Satya Nadella did at Microsoft. It is time to consider how you can apply the leadership principles
presented in the case to your own career. To prepare for Part B of this assignment, reread the entire case
and review the feedback you received from your professor on Part A.

Write a 6–7-page paper that draws links between the case and your own leadership journey. Of the six
topic areas below, select four (4) you would like to focus on.

    1. Learning from Nadella’s Example
    2. Building a High Performing Culture
    3. Channeling Conflict
    4. Effective Communication
    5. Fostering Diversity and Learning
    6. Building a Learning Organization

Make sure you consider each question in your response. Remember, a good response paper is one in
which you: (a) show you understand what happened in the case, (b) apply tools and citations from course
materials, and (c) offer insights into how you can apply the case and course materials to your own
    leadership journey.

Use the Assignment 2, Part B template provided in your Canvas course. It has headings and sub-
headings, along with instructions on formatting of citations and references and topics to be covered.

    1. Learning from Nadella’s Example
    a. What did Nadella bring in terms of his own background (professional and personal) that

helped him to be successful in stepping into the CEO role?
    b. What makes Nadella an “authentic leader”? What actions did he take that demonstrate

he believes in role-model management? Include references to course materials to
    support your position.

    c. What characteristics does Nadella display that most closely align to traits you have, or
aspire to develop, in your own leadership style? How are you most different from him in
    your leadership style?

    d. Why is it important for leaders to take (appropriate) risks?

    2. Building a High Performing Culture in Your Organization
    a. What steps must leaders take to build a learning culture? Include references to course

    materials to support your position.

    3. Channeling Conflict

    a. In what ways did Nadella embrace conflict in his role as leader?
    b. How should leaders determine which conflicts to embrace and which conflicts to avoid,

and once they make that decision, what can they do to encourage a positive resolution to
the conflict? Include references to course materials to support your position.

    c. What are some of the biggest potential areas of conflict within your own organization?
    d. How well do you and your organization handle conflict now? Explain

    a. What were the biggest communicative barriers that Nadella faced in creating “one
    Microsoft”?

important for an organization? Include references to course materials to support your
    position.

    c. What are some risks or obstacles to instilling more diversity?
    d. What steps can you take to make your organization stronger by bringing in more

    diversity?

    6. Building a Learning Organization

    b. Jack has said that to be an effective leader, you have to be confident enough to ask a lot

of questions and not be afraid of looking like the dumbest person in the room.
    i. How can leaders promote a hunger for learning in their teams?
ii. How can leaders support team members who may be too afraid to ask questions

or challenge the status quo? Include references to course materials to support
    your position.

    c. On the “knowledge-learning” spectrum, where does your organization fit?
    d. As an MBA student, especially if you have been out of school for a long time, what does

a “learn-it-all” mindset mean to you? What will you do to embrace it?

Include references to course

    materials to support your position.

    b. In what ways is the culture in your current or former organization similar to what Nadella
faced when he took over Microsoft?

    c. If you wanted to change or realign this culture, where would you begin?
    d. What would be your biggest challenges? Why?

Explain

    4. Effective Communication

    a. What were the biggest communicative barriers that Nadella faced in creating “one
    Microsoft”?

    b. What tools and communication practices are most useful to leaders in building teams that
embrace a common vision? Include references to course materials to support your
    position.

    c. Are these barriers unique to large corporations, or do all organizations face them?
    d. Do they occur in your own organization? Explain.

    5. Fostering Diversity and Learning

    a. How did Nadella seek to enhance diversity at Microsoft?
    b. Why is diversity – in terms of culture, experience, background, and viewpoint – so

important for an organization? Include references to course materials to support your
    position.

    c. What are some risks or obstacles to instilling more diversity?
    d. What steps can you take to make your organization stronger by bringing in more

    diversity?

    6. Building a Learning Organization
    a. What did Nadella do to transform his team from “know-it-alls” to “learn-it-alls”?

    HRM411 – Seminar in Human
    Resource Management

    Pre-Assessment: Conduct Reference Checks

Due Date: 11:59 pm EST, Sunday of Unit 2
    Points: 100

    Overview:

Over the last five to ten years, the use of the Internet has dramatically increased. HR
professionals needed to revise the recruitment/selection process to utilize the new
technology while creating significant exposure to violating many employment-related
laws. In addition, the use of the Internet has altered the way recruiters/managers
conduct reference checks for potential candidates.

    Instructions:

    **1.m Li**

Lululemon is a clothing brand company that has a large number of different products to cater to their consumers wellbeing, especially when it comes down to the area of sports. The mission of Lululemon is to “deliver technical athletic apparel, footwear, and accessories for yoga, running, training, and most other activities” (Lululemon Athletica, n.d.) This company can specifically use different human resources metrics and analytics to make sure the company is performing at the top of the market and to ensure that the decisions that management is making is influential for the company. “Regardless of the size or nature of an organization, the activities it undertakes, and the environment in which it operates, its success is determined by the decisions its employees make and the behaviors in which they engage” (Mello, 2019). One of the ways in which the HR metrics and analytics can be best employed for Lululemon is by them using Employee Engagements Surveys. By using these surveys, they are able to track their employee’s engagement rate. Here they can focus on their satisfaction and the specific culture of the establishment and if they are thriving within the environment as well. This company wants to ensure that their employees are striving within a positive work environment and by tracking these metrics, the company will be able to ensure that the company culture is on the top at all times.

Lululemon can use various diversity and inclusion metrics to measure these factors within the company. Here is how they can ensure that they are hiring employees from different races and backgrounds, and they will be able to prioritize different social responsibilities by tracking these various groups. By using these metrics, they will be able to improve inclusion and diversity within the company and align it with the values and goals of the company. According to the International Journal of Human Resource Management, the authors argue that if an organization is diverse, it will be more innovative.
    _(_ Shen, Chanda, D’Netto, & Monga
_,_ 2009). Because Lululemon wants to expand its markets globally, they must have a workforce that is of a very diverse background.

The workplace trends and challenges that Lululemon will need to face is the employee’s wellbeing within the organization. Mental Health is something that is taking a toll on many employees in the workforce, and it is becoming an issue that is very critical that needs to be addressed before it gets out of hand. If Lululemon comes into contact with this issue, then they will be able to look after their employees and ensure that they are in the best mental space when they are coming to work to interact with consumers. This can be a challenge because the company will need to find a way to provide support to all of their employees who may come from different ways of life or diverse backgrounds. Another trend that this company needs to face is the importance of diversity, equity, and inclusion within the organization. “For a majority of employed U.S. adults (56%), focusing on increasing DEI at work is a good thing, according to a new Pew Research Center survey” (Minkin, 2023). They need to make sure that every employee is heard from and that their opinions are taken into account. They must ensure that they address both their corporate and retail structures when tackling DEI initiatives. To remain competitive, Lululemon, which has a large customer base, must ensure that its diversity strategies are robust and consistently implemented.

In conclusion, Lululemon can use various metrics and analytics to engage their employees in different ways, to ensure that they are being diversified, and to take a look and focus on the mental health of their staff. They are going to have to use strategic planning to tackle the various challenges that they may face and the different trends that will come about within the market. By doing this, Lululemon will be able to be successful within the market that they are currently thriving in.

Starbucks faces several challenges in managing its workforce, particularly around labor uncertainty. One key area where the company uses HR metrics and analytics is in understanding employee turnover and retention. According to Johnson (2024), Starbucks relies on HR metrics such as turnover rates and employee satisfaction surveys to evaluate the effectiveness of its workplace policies and improve employee retention. This data plays a crucial role in helping Starbucks adjust its HR strategies, particularly during periods of labor uncertainty. By identifying trends, adjusting policies, and reallocating resources, the company ensures a motivated and stable workforce (Johnson, 2024).

In addition, Starbucks uses predictive analytics to forecast staffing needs and optimize workforce deployment. By analyzing historical data on sales and employee performance, Johnson (2024) explains that Starbucks can adjust staffing levels in real-time to meet customer demand without overstaffing or understaffing. This data-driven approach allows the company to remain efficient and agile, which is essential during uncertain labor periods when flexibility is key. By analyzing customer behavior and preferences, Barsky (2021) highlights how Starbucks leverages predictive analytics and machine-learning algorithms to enhance its customer loyalty programs, such as the Starbucks Rewards membership. This predictive analytics is key in workforce management and customer relations, helping Starbucks optimize staffing levels in real-time and drive revenue through personalized customer experiences.

As Mello (2019) highlights, organizations like Starbucks need to invest in HR-related activities to increase profitability and maintain a competitive advantage. Starbucks’ use of HR metrics to understand labor needs and retention is a prime example of how HR can be strategically leveraged to gain an edge over competitors. However, one challenge companies like Starbucks face is measuring human capital, which is not as easily quantifiable as physical assets. Starbucks tackles this challenge by focusing on indirect metrics such as employee satisfaction and turnover rates, contributing to the company’s profitability and competitive position (Mello, 2019).

Starbucks must focus on changing workplace trends, especially regarding flexibility and employee well-being. Workers in the service industry are increasingly seeking remote work options, flexible schedules, and strong benefits, according to Forbes (2024). For Starbucks to remain competitive and attract top talent, it must address these growing expectations. Additionally, labor shortages may impact operational efficiency and customer satisfaction, posing further challenges for the company’s HR strategies and workforce management. Barsky (2021) underscores Starbucks' commitment to investing in technology, particularly predictive analytics and automation, to improve customer loyalty and operational efficiency. This focus on digital transformation and data-driven decision-making is crucial in addressing staff shortages and adapting to evolving employee needs.

Mello (2019) notes, HR professionals must be adaptable to the ever-changing labor environment. Starbucks can benefit from fostering an HR department comfortable navigating social responsibility and sustainability issues. By adjusting HR strategies to meet these evolving demands, Starbucks can stay ahead of its competitors, attract top talent, and meet employee needs. Barsky (2021) suggests that Starbucks' success in digital transformation, including predictive analytics and customer loyalty programs, is integral to maintaining its competitive edge in a tech-driven world. These technological advancements also contribute to more efficient HR practices and a stronger connection between employee satisfaction and customer engagement.

Furthermore, managing diversity within the workforce presents a significant challenge for Starbucks. Diversity is increasingly recognized as a key factor in employee satisfaction and retention. Foster et al. (2006) examine the challenges retail managers face when implementing diversity management practices. According to Foster et al. (2006), line managers often struggle to understand and implement diversity initiatives, worrying that these efforts might be perceived as unfair or lead to allegations of unequal treatment. Starbucks is focused on expanding its diversity initiatives, which require effective communication and support for managers. This can be achieved through training, mentorship, and guidance. Aligning these efforts with employee expectations, legal requirements, and core values will foster a more inclusive work environment.

Mello (2019) notes, HR professionals must be adaptable to the ever-changing labor environment.

    1.  Rape-prone societies- These are societies where rape is more widespread and considered a more normal occurance, it's often tied to cultural norms. These societies tend to have rigid gender roles, they have higher levels of male dominance, and are more accepting or tolerant of violence toward women.  In these  cultures, rape may be used as a tool for showing the power dynamics, punishing women, or resolving conflicts.  The victims are often blamed, and there’s little support or justice for them.

Rape-free societies– These are societies where sexual violence is extremely rare or almost non exsistant. They usually emphasize gender equality, mutual respect, and nonviolence. Women have significant autonomy, and their roles in society are valued and appreciated.  Certain cultures have social structures that discourage dominance and coercion, and strong community bonds often play a role in preventing violence

    2.

Referencing Sanday’s chapter describes the major differences between rape-prone and rape-free societies. How does her examination assist us in examining U.S. culture?

Peggy Sanday's research provides valuable insights into the complex issue of rape by comparing rape-prone and rape-free societies. Her work reveals that the incidence of rape is closely tied to various socio-cultural factors, including attitudes and motivations. By examining these factors, Sanday sheds light on the underlying reasons for the varying rates of rape across different societies. Her findings highlight the importance of considering the broader social and cultural context in understanding and addressing rape. Sanday's work emphasizes the importance of considering the broader social and cultural landscape in understanding and addressing rape. Her findings stress the need to move beyond oversimplified explanations and instead adopt a more holistic approach, acknowledging the intricate relationships between cultural, social, and economic factors. Ultimately, Sanday's research provides a vital framework for understanding the root causes of rape and informing effective prevention and intervention strategies. Peggy Sanday's research helps us understand how cultural norms and behaviors contribute to sexual violence in the US. By examining her findings, we can identify the attitudes and motivations that perpetuate rape culture and develop strategies to prevent it, promote healthy relationships, and support survivors.

Question for class: How can Peggy Sanday's research on rape-prone and rape-free societies be applied to inform policies and programs aimed at reducing sexual violence on college campuses in the US?

    Assignment Prompt & Instructions

    1.   Rape culture is a concept that refers to an environment in which rape is prevalent and in which sexual violence is normalized and excused in the media and popular culture. It is characterized by attitudes, behaviors, and practices that trivialize rape and sexual violence, blame victims, and excuse perpetrators (Schiffman & Sullivan, 2020).

Three ways that rape culture contributes to the cause and perpetuation of gender violence is first, it creates a social context that allows rape and sexual violence to occur by normalizing and excusing such behavior. This can lead to a lack of empathy for victims and a lack of accountability for perpetrators. Second, it can create a culture of silence around sexual violence, making it difficult for victims to come forward and report their experiences. Finally, it can perpetuate harmful gender stereotypes and power imbalances that contribute to a culture of violence (Inside Southern, 2024).

Three examples of rape culture in our society are victim-blaming, trivialized or used for entertainment in the media, and dark humor jokes. Victim blaming is a common feature of rape culture. When victims of sexual violence are blamed for their own assaults, it shifts the responsibility away from the perpetrator and onto the victim. This can take many forms, such as asking what the victim was wearing, whether they were drinking, or whether they led the perpetrator on. Rape culture is perpetuated when sexual violence is trivialized or used for entertainment in the media. This can include portraying rape as a minor offense, using rape as a plot device, or depicting sexual violence in a way that is titillating or gratuitous. Dark humor that makes light of sexual violence is another example of rape culture (Ridgway, 2014).

**Question:** Can you become a victim of rape by your partner?

    2.  Rape culture is referring to a culture where rape and violence in sex is normalized or excused. This culture is characterized by attitude, peoples beliefs, and  the behaviors of people that imply that sexual  violence is accepted. This can result with the victim blaming and also minimization of how serious the act was that was committed. Three examples of rape culture are on the media where scenes of sexual violence in a way that sensationalizes it. Next is victims getting blamed for the violence that they went through. Lastly, education contriibutes to misunderstandings that kids may have about sexual consent like that it has to be ongoing.  Do you feel like the message the schools are sending are wrong?
